Abstract

¸ñÀû: º» ¿¬±¸´Â ÀÏ Áß¼Òº´¿ø¿¡¼­ °£È£»çÀÇ °æ·Â°³¹ß½Ã½ºÅÛÀ» ±¸ÃàÇϱâ À§ÇÏ¿© ¼öÇàµÇ¾ú´Ù.

¹æ¹ý: °æ±âÁö¿ªÀÇ 250º´»ó ±Ô¸ðÀÇ Á¾ÇÕº´¿ø¿¡¼­ 2016³â 7¿ùºÎÅÍ 2018³â 3¿ù±îÁö ÁøÇàÇÏ¿´´Ù. Áß¼Òº´¿øÀÇ °¡Ä¡Ã¼°è¿¡ µû¸¥ °æ·Â°³¹ß½Ã½ºÅÛÀ» °³¹ß ¡¤ ¿î¿µÇÏ¿´°í, ¼º°ú Æò°¡¸¦ À§ÇØ Æ÷Ä¿½º ±×·ì ¸é´ã°ú ¸¸Á·µµ Á¶»ç¸¦ ½Ç½ÃÇÏ¿´´Ù. ¼öÁýµÈ ¾çÀû ÀÚ·á´Â SPSS/WIN 22.0 ÇÁ·Î±×·¥À¸·Î ºÐ¼®ÇÏ¿´°í, ÁúÀû ÀÚ·á´Â ³»¿ëºÐ¼®À» ÇÏ¿´´Ù.

°á·Ð: º» ¿¬±¸¸¦ ÅëÇØ °æ·Â°³¹ß½Ã½ºÅÛÀº Áß¼Òº´¿ø °£È£»çÀÇ Àü¹®¼º °³¹ßÀ» À§Çؼ­µµ È¿°úÀûÀÎ ÀÎÀûÀÚ¿ø°³¹ß Àü·«À¸·Î È°¿ëµÉ ¼ö ÀÖÀ½À» ¾Ë ¼ö ÀÖ´Ù.

Purpose: This study was done to establish a clinical ladder system for nurses in a small and medium-sized hospitalin Korea.

Methods: The study was carried from July, 2016 to May, 2018. Data collection was done in a general hospitalwith 250 beds located in Gyeonggi Province. The clinical ladder system was developed and operated according tothe value system of small and medium-sized hospital. Focus group interviews and a satisfaction survey were conductedfor evaluation. Collected quantitative data were analyzed using the SPSS/WIN 22.0 program and qualitativedata underwent content analysis.

Results: The clinical ladder system is a 5-step ladder that includes 3 domains, 5nursing competencies and 25 nursing behavioral indicators related to core values of the hospital. The operating systemwere promotion review system, education system and support/reward system. After conducting a pilot clinicalladder system, satisfaction of nurses was 2.86, out of a possible 4. Nurses who participated in the clinical laddersystem experienced improvement in motivation, job performance, self-esteem, professionalism, recognition andwere able to develop a goal in their minds.

Conclusion: The results indicate that the clinical ladder system can beused as a strategy for professional development for nurses in small and medium-sized hospitals.
